บทคัดย่อ (EN): At this period, most of hevea estates companies in Indonesia have the shortage tapper problem. Economic growth based on industrial activities commonly located contiguous with hevea estate. Strict order of tapper in field to reach daily yield mostly as the avoiding causal of labor to be employ as tapper. For estates management, this facts are the difficult problems because: 1) hectares of tapable hevea could not be tapped, although more than 5 years old and 2) could not reach high yield that has been planned, accord to clones and land potency, also tapping system. In th other side, survey of tapper preference concluded that the level of turn over tapper in hevea estates which was far from country town lower than tapper in hevea estates which was close with country town. Working duration of tapper in hevea estate which was far from country town is shorter (3.5 – 4 years) than tapper in estate which was close with country town (8-14 years). Based on tapper properties, children education, and family income, prosperity of tapper in hevea estate which was close with country town was higher than hevea estate which was far from country town. Shortage tapper problems of hevea estate was more prominently in hevea estates which was far from country town. Hevea estate management used exert effort to solve shortage tapper problems by opening the field to work for other family members of tapper. Beside it, internal training program as the sustained program must be done. It was needed to solve the shortage of tapper in hevea estates by improving hevea estate management, included dynamic wage system, internal estate of home and education facilities supporting, etc as the way to attractive that tapper as the job could create prosperity.
